At the beginning of the challenge, our team chose to tackle the initial brief presented by IBM, which generally focused on the topic of bias or cognitive In the 1980s, it had the highest pay gap in the Soviet Union \u2013 41%. As a result, many have to choose between family and career, which leads to greater dependence on partners and makes leaving abusive relationships more difficult.<\/p><p>When women earn less, the family's total income is also lower, and consequently, children's future opportunities are limited.<\/p><p>Reducing the gender pay gap improves employee productivity and overall well-being, which means they are less likely to leave their jobs. Since 2004, Estonia has had a Gender Equality Act, which states the following:\u00a0<span style=\"font-style: inherit; font-weight: inherit; color: var( --e-global-color-text ); text-align: var(--text-align);\">\"An employer's actions shall also be considered discriminatory if, when making decisions listed in subsection 1 of this section, they disregard another person due to pregnancy, childbirth or any other circumstance related to their gender.\" <\/span><span style=\"font-style: inherit; color: var( --e-global-color-text ); text-align: var(--text-align);\"><b>Regardless, Estonian women are often asked about their personal relationships and family plans during job interviews, and there are times when this makes up the majority of the conversation.<\/b><\/span><\/p><p>It is also often noted that women are simply not as risk-averse as men and do not ask for salary increases or promotions as boldly. In this regard, it could be a vicious circle where women do not dare to ask for promotions because they know what is expected of them and anticipate that the answer may be different from what men receive, due to prejudice.<\/p><p>We created a system map illustrating the relationships between the key products, services, processes, and stakeholders surrounding the gender pay gap Women of childbearing age are therefore at a disadvantage when applying for jobs.<\/p>\t\t\t\t\t\t\t\t<\/div>\n\t\t\t\t<\/div>\n\t\t\t\t<div class=\"elementor-element elementor-element-794930f elementor-widget elementor-widget-text-editor\" data-id=\"794930f\" data-element_type=\"widget\" data-widget_type=\"text-editor.default\">\n\t\t\t\t<div class=\"elementor-widget-container\">\n\t\t\t\t\t\t\t\t\t<p>Secondly, women returning to the job market after parental leave have an unexplained gap in their CVs, which they are advised not to explain honestly. Mothers with young children are also not preferred, because children require a lot of attention and care and can often fall ill.<\/p>\t\t\t\t\t\t\t\t<\/div>\n\t\t\t\t<\/div>\n\t\t\t\t<div class=\"elementor-element elementor-element-9716d03 elementor-widget elementor-widget-text-editor\" data-id=\"9716d03\" data-element_type=\"widget\" data-widget_type=\"text-editor.default\">\n\t\t\t\t<div class=\"elementor-widget-container\">\n\t\t\t\t\t\t\t\t\t<p>After parental leave, a woman returning to the same job faces an \"motherhood penalty,\" meaning a change in her employment income compared to before becoming a parent. class=\"elementor-widget-container\">\n\t\t\t\t\t\t\t\t\t<ol><li>Whether personal relationships and children were asked about during job interviews;<\/li><li>Whether family plans were asked about during job interviews.<\/li><li>Whether and how having children has affected applying for jobs.<\/li><\/ol>\t\t\t\t\t\t\t\t<\/div>\n\t\t\t\t<\/div>\n\t\t\t\t<div class=\"elementor-element elementor-element-6ac92f1 elementor-widget elementor-widget-text-editor\" data-id=\"6ac92f1\" data-element_type=\"widget\" data-widget_type=\"text-editor.default\">\n\t\t\t\t<div class=\"elementor-widget-container\">\n\t\t\t\t\t\t\t\t\t<p><b>Initially, around 90% of respondents were women.<\/b> To reduce the resulting bias in the research findings, we shared the survey directly with men and in a large Facebook group for fathers. <b>Ultimately, we collected 375 responses, with men accounting for 56.8% of them. <\/b><\/p>\t\t\t\t\t\t\t\t<\/div>\n\t\t\t\t<\/div>\n\t\t<div class=\"elementor-element elementor-element-f60457f e-con-full e-flex wpr-particle-no wpr-jarallax-no wpr-parallax-no wpr-sticky-section-no about relationships, children, and family plans are asked of both men and women more or less equally. Both wrote about the need for greater flexibility regarding working hours and location. <b>However, the positive impact of children on work life only emerged from men's responses,<\/b> where they wrote that having many children led to being considered a success and that the presence of children allowed them to negotiate a more flexible work-life balance and higher salaries.<\/p><p>We received longer responses from several mothers who wrote about their negative experiences of applying for jobs as mothers. <b>Based on this, we also shifted our research focus more towards motherhood topics to V\u00e4ljakutse alguses valisime meeskonnaga lahendamiseks IBM-i esitatud l\u00e4hte\u00fclesande, mis keskendus \u00fcldiselt kallutatuse ehk kognitiivsete nihete teemale. Tulemus: J\u00f5udsime Student Service Design Challenge&#8217;i finalistide hulka Meeskond Gabriella Tarja Hanna Milk Helen K\u00e4rt K\u00e4bin Kairiin Koddala Laura S\u00f6\u00f6t Paula Maria Mengel Minu roll Uurimus \u2013 taustauurimus, k\u00fcsitluse koostamine, andmete anal\u00fc\u00fcs, intervjuude l\u00e4biviimine Etapp L\u00e4hte\u00fclesanne V\u00e4ljakutseks on kasvatada inimeste teadlikkust eksisteerivatest eelarvamustest ja kallutatusest kohalikus kontekstis. Otsustasime uurida palgal\u00f5het ja t\u00e4psemalt seda, kuidas v\u00f5ivad soolised eelarvamused ja sooliselt ebav\u00f5rdne kohtlemine sellesse panustada. Palgal\u00f5he Eestis on juba aastak\u00fcmneid olnud m\u00e4rkimisv\u00e4\u00e4rselt k\u00f5rge palgal\u00f5he. 1980-ndatel oli siin N\u00f5ukogude Liidu k\u00f5rgeim palgal\u00f5he \u2013 41%. 2022. aastal p\u00e4lvis Eesti sama tiitli Euroopa Liidus, palgal\u00f5hega 21,3%. Kuigi n\u00fc\u00fcdseks on see 13,1%, on see endiselt oluliselt k\u00f5rgem kui paljudes teistes riikides \u2013 ja seda naiste kahjuks. Miks palgal\u00f5he probleem on? Sooliselt ebav\u00f5rdne sissetulek piirab naiste karj\u00e4\u00e4rilisi v\u00e4ljavaateid. Selle tagaj\u00e4rjel peavad paljud valima perekonna ja karj\u00e4\u00e4ri vahel, mis p\u00f5hjustab suuremat s\u00f5ltuvust partneritest ning teeb v\u00e4givaldsetest suhetest lahkumist keerulisemaks. Kui naised teenivad v\u00e4hem, on pere kogusissetulek samuti madalam ning selle kaudu ka laste tulevikuv\u00f5imalused piiratud. Palgal\u00f5he v\u00e4hendamine parandab t\u00f6\u00f6tajate produktiivsust ja \u00fcldist heaolu, mist\u00f5ttu ei lahku nad t\u00f6\u00f6lt. Kogukonnatasandil p\u00f5hjustavad naiste madalamad palgad v\u00e4henenud maksutulu, suuremaid avaliku sektori kulutusi ja suuremat vaesust vanemate naiste seas. Mis palgal\u00f5het p\u00f5hjustab? P\u00f5hjuseid on mitmeid, kuid suurem osa neist taandub sooliselt ebav\u00f5rdsele kohtlemisele ja eelarvamustele. Alates 2004. aastast on Eestis kehtinud Soolise v\u00f5rd\u00f5iguslikkuse seadus, mis \u00fctleb j\u00e4rgmist:\u00a0\u201eT\u00f6\u00f6andja tegevust loetakse diskrimineerivaks ka siis, kui ta: 1) k\u00e4esoleva paragrahvi l\u00f5ikes 1 loetletud otsuseid tehes j\u00e4tab k\u00f5rvale teise isiku raseduse, s\u00fcnnituse v\u00f5i m\u00f5ne muu soolise kuuluvusega seotud asjaolu t\u00f5ttu.\u201d Siiski k\u00fcsitakse Eesti naistelt t\u00f6\u00f6intervjuudel isiklike suhete ja pereplaanide kohta ning on kordi, kui see h\u00f5lmab suurema osa vestlusest. Palju tuuakse ka v\u00e4lja, et naised lihtsalt pole sama riskialtid kui mehed ning ei k\u00fcsi sama julgelt palga- ja ametik\u00f5rgendust. Selles osas v\u00f5ib tegu olla n\u00f5iaringiga, kus naised ei julge sama palju k\u00fcsida, sest nad teavad, mida neist oodatakse, ja arvestavad, et ka vastus v\u00f5ib eelarvamuste t\u00f5ttu olla erinev sellest, mille mehed saavad. Koostasime s\u00fcsteemikaardi, mis illustreerib seoseid oluliste palgal\u00f5he probleemi \u00fcmbritsevate toodete, teenuste, protsesside ja osapoolte vahel. Palgal\u00f5he s\u00fcsteemikaart Women in Tech K\u00e4isime Bolti Women in Tech loengus, kus Civitta soolise v\u00f5rd\u00f5iguslikkuse ja DEI ekspert Helen Biin r\u00e4\u00e4kis teemal \u201eBreaking barries, building the future: Women shaping the tech industry.\u201d \u00d5ppisime, et sooliselt mitmekesised ettev\u00f5tted On kasumlikumad. Sooliselt mitmekesise juhatusega ettev\u00f5tted on 21% t\u00f5en\u00e4olisemalt kasumlikud. Sooliselt mitmekesiste tiimidega ettev\u00f5tted on 39% kasumlikumad. Teevad 73% t\u00f5en\u00e4olisemalt h\u00e4id otsuseid.Sooliselt mitmekesistel ettev\u00f5tetel on parem riskijuhtimine ning tehakse paremaid otsuseid, sest mida erinevamad liikmed on tiimis, seda kauem v\u00f5tab otsuseni j\u00f5udmine aega. Selle tulemusel arutatakse k\u00f5ik p\u00f5hjalikumalt l\u00e4bi. On innovatiivsemad ja turumuutustele reageerimisv\u00f5imelisemad. Hoolduskohustus M\u00f5ttekoda Praxise aruandest \u201eMis on tasustamata hoolet\u00f6\u00f6 hind?\u201d tuleb v\u00e4lja, et naised teevad \u00fchiskonnas 70% rohkem tasustamata hoolet\u00f6\u00f6d kui mehed. Eestis t\u00f6\u00f6tab 2024. aasta andmetel 40 386 v\u00f5rra rohkem naisi kui mehi ning nende p\u00f5hiosa paigutub madalamatesse palgaklassidesse. Ka lapsehoolduspuhkusele j\u00e4\u00e4mist eeldatakse enamasti naistest \u2013 Statistikaameti 2021. aasta andmete kohaselt j\u00e4\u00e4b lapsehoolduspuhkusele 4,18% meestest ja 95,82% naistest. Seet\u00f5ttu tekib olukord, kus t\u00f6\u00f6le kandideeriva noore naise puhul v\u00f5etakse arvesse, et on v\u00f5imalik, et ta peab varsti t\u00f6\u00f6lt pikemaks lahkuma. Kui ettev\u00f5ttel tuleb valida noore naise ja mehe vahel, kellel on valdkonnas v\u00f5rdne kogemus, on ettev\u00f5tte jaoks v\u00e4iksem risk valida t\u00f6\u00f6le mees, sest t\u00f5en\u00e4osus, et mees l\u00e4heb lapsehoolduspuhkusele on oluliselt v\u00e4iksem. Lapsesaamisealised naised on seega kandideerides \u00fcpris ebasoodsas olukorras. Teiseks on lapsepuhkuselt t\u00f6\u00f6turule naasvatel naistel CV-s seletamatu auk, mida ei soovitata ausalt p\u00f5hjendada \u2013 ka v\u00e4ikeste lastega emad pole eelistatud, sest lapsed vajavad suurt t\u00e4helepanu ja hoolt ning v\u00f5ivad tihti haigeks j\u00e4\u00e4da. P\u00e4rast lapsehoolduspuhkust samas kohas j\u00e4tkavat naist ootab ees &#8220;emadusl\u00f5iv&#8221; ehk t\u00f6ise tulu muutus v\u00f5rreldes t\u00f6ise tuluga enne lapsevanemaks saamist. Emade keskmine t\u00f6ine tulu on 7 aastat p\u00e4rast lapse s\u00fcndi keskmiselt kolmandiku v\u00e4iksem kui enne lapse s\u00fcndi. On ka leitud, et meeste puhul asendab seda &#8220;isaduspreemia&#8221;, mille p\u00f5hjus on lihtne: kuna hooldusega tegeleb eeldatavasti naine, usutakse, et mees on lapse t\u00f5ttu n\u00fc\u00fcd rohkem motiveeritud usinalt t\u00f6\u00f6tama, et kasvavale perele leiba teenida. Wei-hsin Yu, Yuko Hara (2021) Kasutades Eesti Statistikaameti andmeid, v\u00f5rdlesin Eesti meeste ja naiste sissetulekute vahet erinevates vanusegruppides. M\u00e4rkasin j\u00e4rsku t\u00f5usu vanusegruppide \u201e&gt;25\u201d ja \u201e25-34\u201d vahel. Mind huvitas, kas v\u00f5ib olla, et palkade erinevus kasvab selles vanuses oluliselt, sest just siis saadakse tihti esimesi lapsi. Etnograafiline uurimus Et kujunenud h\u00fcpoteese palgal\u00f5he ja eelarvamuste seosest testida, asusime uurima soolist kallutatust Eesti v\u00e4rbamisprotsessides. P\u00fcstitasime j\u00e4rgmised uurimisk\u00fcsimused: Millised on praegused vaatenurgad erinevustele meeste ja naiste t\u00f6\u00f6kultuuri vahel? Kuidas erineb v\u00e4rbamisprotsess sugude vahel?\u00a0 Milline m\u00f5ju on lapse saamisel v\u00e4rbamisprotsessile? Kuidas m\u00f5jutab lapse saamine meeste ja naiste palku? K\u00fcsitlus Koostasime k\u00fcsitluse, milles keskendusime kolmele punktile: Kas t\u00f6\u00f6intervjuul on k\u00fcsitud eraelu suhete ja laste kohta; Kas t\u00f6\u00f6intervjuul on k\u00fcsitud pereplaanide kohta; Kas ja kuidas on lapse saamine t\u00f6\u00f6le kandideerimist m\u00f5jutanud. Esialgu moodustas umbes 90% vastanutest naised \u2013 et v\u00e4hendada sellest tulenevat kallutatust uurimistulemustes, jagasime k\u00fcsitlust veel otseselt meestele suunatult ning suures isade Facebooki grupis. L\u00f5puks kogusime 375 vastust, millet 56,8% moodustasid mehed. Tulemused n\u00e4itasid, et suhete, laste ja pereplaanide kohta k\u00fcsitakse nii meestelt kui naistelt enam-v\u00e4hem v\u00f5rdselt. Erinevus ilmnes pereplaanide kohta k\u00fcsimise viisis, kus naiste puhul keskenduti konkreetselt rasedusele ja meestelt k\u00fcsiti \u00fcldiste plaanide kohta. Kui k\u00fcsisime, kas lapsed on t\u00f6\u00f6elu m\u00f5jutanud, vastasid taaskord nii naised kui mehed, et on. M\u00f5lemad kirjutasid vajadusest suurema paindlikkuse j\u00e4rele t\u00f6\u00f6aegade ning asukoha osas. Laste positiivset m\u00f5ju t\u00f6\u00f6elule tuli aga v\u00e4lja vaid meeste vastustest, kus kirjutati, et kui lapsi on palju, peetakse edukaks ja et laste olemasolu on v\u00f5imaldanud v\u00e4lja kaubelda paindlikumat t\u00f6\u00f6- ja eraelu tasakaalu ning suuremat palka. Saime pikemaid vastuseid mitmetelt emadelt, kes kirjutasid oma negatiivsetest kogemustest emana t\u00f6\u00f6le kandideerides. Sellest l\u00e4htudes suunasime uurimuse fookust ka rohkem emaduse teemadele, et uurida, kuidas emastaatus karj\u00e4\u00e4riv\u00f5imalusi m\u00f5jutab.
